본 연구는 사회복지 2차 현장인 학교에서 교육복지우선지원사업을 수행하는 학교 내 신규교육복지 전문인력들의 주관적 경험에 대한 진술을 토대로 이들의 스트레스와 대처반응을 총
체적으로 이해하고 서술, 분석하여 소진과 이직을 예방하기 위한 실천적, 정책적 함의를 이끌
어 내는데 연구의 목적을 두었다. 이를 위해 사업수행 경력 2년 미만의 신규 교육복지 전문인
력을 대상으로 심층면담을 통해 질적 사례연구로 수행하였다.
연구결과는 사례 내 분석으로 8 사례를 개별 분석하고, 사례 간 분석에서는 학교 내 신규
교육복지 전문인력의 스트레스로 다음과 같이 나타났다. (1) 기대와 다른 현실과의 괴리, (2)
학교 행정 체계나 절차의 낯설음, (3) 사회복지사에 대한 선입견으로 인한 심리적 갈등, (4) 학
교 내 동력자가 없음, (5) 고유한 역할경험 미비, (6) 관리자들로부터 신뢰를 얻지 못함, (7) 부
적절한 보상체계에 따른 상대적 박탈감, (8) 비정규직이라는 차별로 인한 심리적 위축, (9) 고
용불안에 따른 심리적 스트레스, (10) 고용경쟁의 심화로 인한 스트레스 등 10개의 범주가 형
성되었다.
또한 신규 교육복지 전문인력의 스트레스에 대한 대처반응으로는 (1) 신념체계 강화해 나가
기, (2) 전문성 드러내기 (3) 대인관계 확대해 나가기, (4) 연대 활동하기 등 4개의 범주가 도출
되었다.
영어 초록
This study focused on the job-related stress and coping responses of social workers who had less thantwo years of working experiences at school settings. It intended to offer implications for practice and
related policies to prevent school social workers' burnout and to promote job stability. In order to
understand their subjective experiences at schools, in-depth interviews with eight school social workers were
conducted, and data collection and analysis were performed simultaneously.
Within-case analysis revealed that there were ten categories of job-related stress: (1) gap between reality
different from own expectation; (2) unfamiliarity with the school administrative systems; (3) complications
from a prejudice toward a social worker; (4) not having a helpful person in school; (5) lack of inherent
part experiences; (6) failure to gain trust of the school administrator; (7) relative deprivation due to the
inappropriate monetary compensation; (8) psychological distress over perceived discriminations to the
temporary workers; (9) stress due to job unstability, and (10) high competitions for a position. Cross-case
analysis of eight cases also identified four categories of coping responses including (1) strengthening one's
belief system as a social work profession; (2) exerting professionalism; (3) building personal relationships
and (4) working through solidarity activities.
