들어가며우리나라 여성들의 대학 진학률은 2009년 이 후 남성을 추월하기 시작하였다. 그러나 남성 보다 높아진 여성의 대학진학률에 비해 대졸 여성들의 여성 고용률은 그다지 상승하지 않았다. OECD 국가와 비교했을 때 2011년 우리나라 대졸 여성들의 고용률은 79.4%로 여성의 대졸 고용률이 가장 높은 뉴질랜드의 89.3%에 비해 10%p 가까이 낮다. 또한 취업에 성공한 여성들이 처한 고용환경도 녹록치 않다. 취업 여성들은 임신, 출산, 육아분제로 인해 직장 생활을 포기함으로써 경력이 단절되어 고용시장에서 퇴장하거나 고용시장에 남아 있는 여성들이라 하더라도 기업 내 유리천정으로 인해 고위직으로까지의 경력 개발에 어려움을 겪고 있다. GMI레이팅스의 조사 결과에 의하면 한국은 기업 내 여성임원 비율이 1.9%로 선진국 평균 11.8%의 1/10수준에 불과하다. 또한 우리나라 100인 이상 기업 중 여성 관리자가 한명도 없는 기업의 비율은 19.5%로, 이는 100인 이상 기업 10개 중 2곳 가까이 기업 내 여성 관리자가 한명도 없는 것을 의미한다(김난주 외, 2013). 2013년부터 영국 시사 주간지 이코노미스트가 발표하는 유리천장지수(The glass-ceiling index)에서 한국은 2013년부터 2017년도까지 비교국가 중 최하위를 기록하고 있다. 유리천장지수 9개 평가항목 중 경제활동참가율, 성별임금격차, 고위관리자 여성비율, 기업이사회 여성비율 등의 지표에서 최하위다(김난주 외, 2017). 여성의 경력유지는 개인이 해결할 수 있는 문제가 아닌 사회구조적으로 해결해야 할 문제임을 직시해야 한다. 따라서 인적 자원으로써의 여성 관리자 경력 개발의 영향요인을 파악하고 이에 대한 문제해결로의 접근을 제안하고자 한다.

남녀 관리자의 경력 성공을 비교한 초기의 많은 연구들에 의하면 남성 관리자의 임금수준이 여성 관리자에 비해 높은 것으로 나타나고 있다
